There really isn't an easy off-ramp, tbh. Handing out the eastern territories is something Ukraine won't agree to. They already gave up Crimea, it also closes substantial access to the Black Sea, and they know Russia can't be trusted to keep their word. This is basically back to where things were before the conflict, but with Russia facing crippling sanctions.
What's really problematic is that Russia could've taken the Ukraine offer for neutrality, but they're adamant for a land grab. Obviously, it would be ridiculous if Russia can't even take those eastern cities by force, but there won't be peace in those territories anytime soon.
Right now the better odds are that Putin dies (from old age or otherwise) and there's a regime change that slowly backtracks.

Russia. Their off-ramp is ing withdrawing from UKR territory.
They lost the right to save face when they started butchering civilians in basement torture chambers.
NATO should be arming them with as much weaponry as possible. , lets give them a battalion or so of Abrams and some patriot missile systems, and top it off with ship-killer missiles. I think the time has also passed where we need to be worried about Russia's military. All they have left is nukes, and we have those too.

Russia will spend itself on failure after failure, while URK eats their logistics. They will come close to outright collapse, and be forced to withdraw, even if NATO doesn't step up aid.
NATO will step things up as time goes by. The horrific massacres have made that plain. EU may even be brow-beaten into cutting back RUS natgas imports.
Putin has little idea how spent his military is, and I doubt senior officers are telling general officers in Moscow the whole truth either.
As time goes on the implosion of the Russian economy will make Putin's failures too obvious to hide from even the most brainwashed.
UKR has the drones to know where RUS positions are and what they are doing. UKR artillery will be VERY accurate and effective as a result.

Ethnic Russians aren't bearing the brunt of the losses in UKR. It is poor kids from central asian republics that are.
One possible result of the disintegration of the RUS military is that some of these areas pull away from Moscow, or China says "that used to belong to us, nice country, think we'll help ourselves"
Longer this goes on, and the more exhausted RUS gets... the more vulnerable it gets to this.
